Meeting Younger Workers' Expectations

Chailease Holding Company Limited: 2025 BEST Award Winner, #4

Chailease Holding Company learned that many of its Generation Z workers resisted traditional, lengthy onboarding practices and desired clearer and more empowering paths to career advancement. That group was also eager to earn management responsibility on a quicker, more transparent timeline than the industry's historical standard.

To address those new marketplace expectations, the financial services company's HR team developed the MA-G-I-C bundle of programs, which attracts new talent and encourages employee development with support structures while empowering individuals to reach their career goals.

MA-G-I-C integrates core talent management programs and capabilities to provide Gen Z with a faster, clearer path to career success. The initiative has effectively created awareness of career opportunities, helping the organization meet the main goal of successfully increasing recruitment.

The endeavor comprises four award-winning practices: the Management Associate Program and the Greater ASEAN Internship Employment Program (GAIEP), which revolve around external recruitment and placement; and the International Talent Program and the Chailease Talent Development Program, which focus internally.

The International Talent Program gives staff integrated cross-program opportunities for career growth. It and the Chailease Talent Development Program have greatly contributed to reducing the turnover rate.

The International Talent Program's internal recruitment includes graduates from programs such as GAIEP, who were summer interns at headquarters. Those overseas GAIEP graduates from the Association of Southeast Asian Nations (ASEAN) ensure new management in ASEAN locations is a blend of individuals who remain in their hometowns and trilingual people the company recruits from ASEAN students who study abroad in Taiwan.

When the company expanded into new markets, it also expanded the internship program beyond the Taipei office. It now offers internships throughout the year and in various cities, which gives flexibility to applicants not based in Taipei. The program change has also benefited the company, which can now recruit from a broader pool of multilingual students with specific skills.

GAIEP participants have been a contributing factor to the organization's successful recruitment. They took initiative to create new online recruitment presentations that resonated with their peers, creating more engaging materials than the finance industry traditionally incorporates into its efforts.

"Chailease Holding invests in talent cultivation, implementing diverse development projects to make human resources one of our core areas of competitiveness," says Chairman Albert Chen. He adds that the company launched MA-G-I-C "to incorporate high-potential management trainees to support our overseas market expansion."

Since Focus Makes MAGIC, which is the recruitment ecosystem for MA-G-I-C, launched in 2021, recruitment has increased, and the stream of candidates the company has recruited for the ASEAN market has contributed to a 14 percent sales achievement growth. In addition, in 2023, 40 percent of the company's overseas ASEAN and China Most Valuable Employees winners were MA-G-I-C program graduates, who comprised only 25 percent of the eligible recipients.
